6. 如何做好外教管理工作
一、把好招聘關是前提
改革開放以來,中國經濟高速發展,與世界的聯系持續加深,需要大量掌握外語技能了解外國風土人情的人才。從學校的角度看,沒有什麼比從英語國家直接聘請英語教師,最能直接有效的滿足家長及學生的需求的了。然而,願意來中國工作生活的人良莠不齊,之中不乏有在所在國家有不良記錄或是只是想到中國來旅遊順便工作人等等。這種情況下把好招聘關是十分重要的。目前的招聘渠道不外乎以下這么幾種 :一是通過中介;二是通過網路;三是通過認識的人介紹。其實我個人認為在與英語國家當地學校建立聯系後,請友校代為推薦或與友校師資力量交流是最好的招聘途徑。不論通過哪種途徑,招聘時依據崗位不必一味追求高學歷。但是招聘標准一旦定下就要堅持。最好招聘從事過相應年齡層段英語教學工作的應聘者。這樣一旦錄用,馬上就可以上課。如沒有搞過教學,本人學歷再高,恐怕也難以勝任教學任務。招聘時一定要進行視頻面試。通過視頻面試,要請應聘者多講。這樣可以了解其是否發音清楚,是否有非英語口音(例如加拿大雖然是英語國家,但來自法語區的人母語是法語。而母語法語的人講英語,多說幾句很重法語音就帶上了。)。面試時注意請外教出示相關證件原件。如果沒有這些過程,由於我們把關不夠,外教到校後發現不合適,會給雙方都造成損失。
二、認真簽定合同是保障
在外教來校之前要認真地起草好合同。合同條款要考慮到中外雙方的具體條件跟國情,做到合情合理。合同條款要盡量具體、縝密。核定好工作量。除了按國家有關規定待遇執行外,是否享受有薪假日,是否享受往返機票,病事、假如何處理等都寫清楚。以免在合同期執行時出現問題雙方扯皮,說不清楚的情況。當合同簽定之後,就要一絲不苟地認認真真地去執行。要做到言而有信,說話算數,說到做到。這不僅關繫到我校方的聲譽,而且對外教來說,我們一所學校也代表著中國國家的信譽。在合同執行過程中,如果發現有不合適之處,可以與外教協商進行修改或簽定補充協議。
三、搞好生活管理是關鍵
俗語常說「安居樂業」,只有安居才能樂業。這對外教也是適用的。要想讓外教安心愉快地搞好外語教學,首先,在外教到校前就要安排好住房、接站等有關准備工作。住房要考慮到外教的工作、生活的方便。如樓層、通訊設備的配備、洗澡間設備等。注意東西方文化上的差異,尊重外教的文化、習慣、宗教信仰等。外教到校後,要及時安排體檢,辦理居留證、外國專家證等相關事項。同時要重視外教的安全問題。在到校後要組織外教學習中國的法律和交通規則。及時詳細地介紹學校的情況,當地社會情況。安排專人負責外教生活管理,如帶領外教熟悉住地超市和蔬菜水果市場,如何繳納水電費及外教住所各種設備維修。依照教學任務,可以考慮逢西方重大節日給外教放假或組織豐富多彩的活動,讓他們感到親切、愉快。這樣才能使外教能把主要精力都放在教學工作上,不必為生活瑣事所煩惱。另外,由於外教上課任務比較重,安排他們參加學校組織的職工旅遊觀光,讓他們放鬆一下的同時了解一下中國的名勝古跡和美麗的風景,也是一種很好的溝通方式。
四、搞好教學管理是基礎
教學管理主要體現在以下幾個方面:一是教學計劃的制定。課程表的安排要注重科學性和合理性。不要出現聚堆或輪空,要根據教學時間和與外教簽協議的時間均勻安排課程。外教需要要嚴格遵守教學計劃,教學內容。教學進度要按教學計劃走。當然應該允許外教在教學中拓展和適當地調整。二是注重教學方法的靈活性和多樣性。定期召開教學研討會把中國教師和外籍教師組織在一起,共同研究,要經常組織中教外教相互聽課。這樣有利於教學改革和互相借鑒。鼓勵和支持外教用多媒體等電教手段,使教學更加直觀形象。三是組織好外語測試。測試前最好和外教一起研究如何合理的安排測試時間,如何給學生打分。多徵求各班學生對外教的教學反饋,以便及時調整。四是做好定期檢查。由於外教絕大多數不懂漢語,不能用漢語交流,所以在與學生交流中存在一定的障礙。因此,定期對外教教學工作進行溝通和檢查是十分必要的。
